Cybersecurity recruitment in Poland: how to hire specialist talent in a competitive market

Cybersecurity recruitment in Poland is no longer a niche topic limited to technology companies. Banks, life science organizations, shared service centres, manufacturing groups, fintechs, public-sector suppliers and international investors all need stronger security capabilities. Regulatory pressure, cloud transformation, digital products and rising cyber risk have made cybersecurity talent a strategic workforce priority.

For employers, this creates a clear challenge. Poland offers one of the strongest technology talent bases in Central and Eastern Europe, but cybersecurity is not a broad generalist market. It is a set of specialized talent pools with different availability, salary expectations and hiring difficulty. A company may have access to a large IT workforce and still struggle to hire a cybersecurity architect, GRC specialist or cloud security engineer.

Poland is strong, but cybersecurity is selective

HRK market mapping shows that Warsaw alone has more than 70,000 IT professionals and is the largest technology labour market in Poland. However, the cybersecurity talent pool in Warsaw is estimated at around 2,500-3,500 professionals. Within this group, operational security roles are more scalable, while senior architecture, governance, risk and compliance profiles are much scarcer.

This distinction matters for recruitment planning. Hiring SOC analysts or incident response specialists requires speed and market access. Hiring senior architects or GRC experts requires a more targeted search, realistic compensation and a strong narrative about the project.

Most strong candidates are passive

In specialist IT markets, the active candidate pool is usually small. HRK estimates that only around 8-12% of professionals in most IT specializations are actively looking for a new role at a given moment. A broader group, around 30-40% of the market, may be reachable over a 6-12 month horizon if approached directly with a relevant opportunity.

This is why cybersecurity recruitment in Poland cannot rely only on job advertisements. Job postings may work for selected mid-level roles, but senior candidates are usually already employed. They may be open to a conversation, but only if the opportunity is credible, well explained and aligned with their expectations.

Define the role before going to market

The first step in a successful cybersecurity recruitment process is role calibration. Employers should clarify whether the role is operational, engineering, architectural, governance-focused or leadership-oriented. A broad job description that combines SOC, cloud security, architecture, compliance, incident response and team management in one role will quickly narrow the candidate pool.

A better approach is to divide requirements into must-have skills, role-specific experience and development potential. For example, a GRC role may require knowledge of NIS2, ISO 27001 and audit processes, but not hands-on configuration of security tools. A cloud security engineer may need Azure or AWS experience, automation and identity management, but not full ownership of compliance documentation.

Compensation and contract flexibility matter

Cybersecurity salaries in Poland are significantly above the national average because the roles are specialized and business-critical. According to HRK salary data, a mid-level security incident and vulnerability management analyst in Warsaw may typically fall within 16,000-22,000 PLN gross per month on an employment contract and 18,000-26,000 PLN net on B2B. A senior cybersecurity architect may fall within 24,000-32,000 PLN gross on an employment contract and 25,000-35,000 PLN net on B2B, with higher expectations for broader strategic roles.

The Polish technology market also operates with two common cooperation models: employment contracts and B2B contracting. Senior specialists and architects often prefer B2B because of flexibility and net income, while some professionals value employment contracts for stability and benefits. Offering both options can materially increase the accessible candidate pool.

Process speed is a competitive advantage

Typical time-to-hire in Warsaw varies by role. Mid-level cybersecurity analysts and engineers may be hired within 4-8 weeks if the process is efficient. Senior architects, GRC specialists and security leaders usually require 6-12 weeks. Employers must also account for notice periods, which may extend the actual start date after offer acceptance.

Long processes are risky. Strong candidates often receive multiple offers, and passive candidates have little tolerance for unclear communication. A good process should include two or three stages, pre-booked technical interview slots, clear decision ownership and fast feedback.

What candidates want to know

Cybersecurity candidates usually assess more than salary. They want to understand the security maturity of the organization, the scale of the environment, the technologies used, the level of influence, the reporting line, the development budget, certification opportunities and the working model. Remote, alternatively hybrid work is a standard expectation in Warsaw, and greater remote flexibility can expand the talent pool for highly specialized roles.

A strong employer value proposition should answer a simple question: why should an experienced cybersecurity professional leave a stable role for this project? The answer may involve strategic influence, international scope, modern tooling, long-term stability, mission-driven work or the opportunity to build a function from the ground up.

How HRK supports cybersecurity hiring

HRK ICT supports employers in specialist, expert and managerial IT recruitment, including cybersecurity, infrastructure, software engineering, analytics and project management. In cybersecurity recruitment, value comes not only from sourcing candidates but also from advising on role definition, market availability, compensation, candidate motivation and process design.

For international employers entering Poland, this advisory layer is important. It helps avoid unrealistic profiles, underpriced offers and recruitment processes that are too slow for the market.

Key takeaway

Cybersecurity recruitment in Poland is feasible, but it requires a market-led approach. Employers need to understand the structure of the talent pool, reach passive candidates, offer competitive and flexible cooperation models, and run a fast process. The companies that prepare before going to market are far more likely to secure the specialists they need.
